“The Role of Managerial Human Capital in Resource Acquisition and Deployment”
Abstract:
In the strategic human capital literature, a substantial body of work has demonstrated that managerial human capital enhances the deployment of unit-level human capital resources , thereby generating synergistic value beyond what these resources can produce in isolation.
Prior studies, however, have largely overlooked the role of managerial human capital in the acquisition of unit-level human capital resources , constraining a holistic view of human capital combinations.
This research, therefore, addresses the following question: How does managerial human capital influence both the acquisition and deployment of unit-level human capital resources, ultimately contributing to organizational performance?
Drawing from the theoretical framework of human capital combinations, we propose two distinct mechanisms through which managers contribute to competitive advantage: HCR acquisition and HCR deployment. Furthermore, we propose the concept of HCR orchestration , suggesting that these mechanisms are not independent but instead represent sequential processes whereby managers make acquisition decisions with anticipated deployment in mind.
To test these hypotheses, we employ longitudinal data from more than 500 Japanese anime films and detailed work histories of over 1,800 creators. The results support the HCR orchestration mechanism and illustrate how managerial human capital becomes a strategic resource through its influence on both acquisition and deployment.

Dr. Doiguchi is an Assistant Professor at the Hull College of Business, Augusta University. His multiple years of experience as an HR business partner and HR consultant have led to his research interests in strategic human capital and employee mobility. His work focuses on exploring how people contribute to organizational performance and how organizations can manage their human capital resources to achieve superior outcomes.
